Why personal management is important to firms Human Resource Management, in simple, is a way of management that links people-related activities to the strategy of a business or organization, which at the same time satisfies individual needs and wants of employees. Over the years, Human Resource management went through lots of changes in its functions, roles, objectives, etc and, in the present day, it has reached a milestone from being just an administrative and operational management (personal management) to a strategic contributor (SHRM). The purpose of this report is to critically analyze the importance for HR management to transform from being primarily administrative and operational to becoming a more strategic contributor. The objectives of this report are to, Explain What is Personal Management and what is Human Resource Management Identify the factors which influenced the change Explain The importance of shifting from Personal Management to SHRM Present real world examples to prove the importance of the change This report will be focusing on the secondary research materials such as Human resource books, business articles, online journals, professional web pages to provide explanations and real world examples for the reader, to support the argument. Personnel Human Resource Management Traditional HRM or Personnel HRM can be defined as handling, directing, and controlling of individual employees rather than of employee as a group. It deals with individual relationships, including employees problems with management with employees as non-organized groups. It covers the acquisition andà ¢Ã¢â ¬Ã ¦. (Perfecto S. Sison,2009,p17) Basically personnel HRM is considered as a traditional, routine, maintenance-oriented, administrative function which doesnt involve the higher level managers of the organization, and, maneuver at the operational level of an organization, performing tasks such as dealing with pay sheets, complying with employment law, and handling similar functions, etc. This mainly focuses on the individual person rather than the employees as whole and tries to satisfy the employees using wages, bonuses, compensations, simplified jobs, etc and to ultimately result in achieving organizational success. As mentioned above, the functions of personnel HRM can be broadly classified as employment, development, compensation and employee relations, which involve only the lower level management of an organization, making it a separate function from the main management of the organization. Strategic Human Resource Management Strategic HRM focuses on aligning all the HR functions of an organization with the business strategy that the organization is currently based on. SHRM is generally perceived as a distinctive approach to managing people which seeks to achieve competitive advantage through the strategic development of a highly committed and capable workforce (Appleby Mavin (2000) s555). SHRM is about managing the human capital of an organization in such a way as to achieve some type of competitive edge. Having not only a committed workforce, but also having a workforce that is highly trained for the job that must be performed achieves the competitive edge. Moving in this direction is where human resources become SHRM. The starting point for SHRM, unlike the traditional HRM which starts from the people, starts from the organizations requirements and needs about having a suiatable workforce. Also SHRM involves not only the operational level managers, it involves higher level managers such as HR managers and it directly incorporates with the organizations strategy by formulating, implementing and evaluating companys strategies through human resource activities which may involve recruiting, selecting, rewarding and training company personnel. SHRM is focused on the contributions that the HR strategies could make to enhance organizational effectiveness, and how these strategic contributions are achieved and it involves designing and executing a set of internally constant policies and procedures to ensure that an organizations human capital contributes to the core business objectives and strategies. Contrasting Personnel Management with Strategic HRM Personnel management, from name itself suggests that, it is all about managing and developing the people and the skills employed. On the other hand, SHRM is focused on developing employee knowledge, abilities, talents, aptitudes, creative abilities, etc. Personnel management is a more reactive way of managing HR because it only includes administrative tasks that are both routine and traditional only providing a response to demands and apprehends as they are presented. Where as SHRM is more proactive, involving continuous development of HR functions and policies for the purposes of improving a suitable workforce for the company, in present and for future needs. Personnel management is often regarded as an independent function which typically the sole responsibility of the personnel department of an organization, where as SHRM is an integrated function which often involves all the managers of an organization in some manner to develop the skill sets and abilities of different employees in different departments to achieve a main goal of the entire organization. Personnel Management creates high ambiguity in achieving goals and taking decisions as its a separate function from the core management where as SHRM delivers less ambiguity as it is in line with the organization strategy and integrated with other functions of an organization. Personnel management motivates employees through increased salaries, bonuses, compensations, simplified jobs etc, where as in SHRM, the motivation is gained through work groups, effective strategies for meeting challenges, and job creativity. Transition from Traditional HR to SHRM In the modern business world, the key for a successful business is to integrate all the functions of a business to make sure all departments and functions of the business flows in the same direction. To achieve that competency, the traditional HR managing system had to be transformed into a more integrated, top-management-involved, strategy oriented function, known as SHRM. Competition, Globalization, technological advancement, demographic factors are the most possible factors which influenced the change. Competitive advantage When a firm is implementing a value creating strategy not simultaneously being implemented by any current or potential competitors, then it can be said the firm has a competitive advantage (Managing human resources: personnel management in transition/à By Stephen Bach) SHRM system capabilities can contribute to sustainable competitive advantage because they 1) can help exploit opportunities and neutralize threats in a firms environment, (2) are difficult to develop and therefore rare in the competitive environment, (3) are very difficult to imitate, and (4) cannot be easily displaced by strategically significant substitutes. Delta Air Lines, Southwest Air lines, Walmart are good examples for businesses which climbed to the top of the ladder using the competitive advantage. Changing the Mind Set Businesses have to completely change their mind set in the process of making personnel management into a more strategic partner. Personnel managements strong focus on administrative tasks and the inability to directly measure its impact on the outcome was the major down fall of personnel management, limiting its contribution to the business strategy. Therefore, Strategic HRM needed a completely different mind set, which focuses mainly on transformation using change management instead of focusing on administrative and operational activities. Demographic Influence If the business strategy of the organization is to spread the business in different geographic areas or in different cultural backgrounds, the business should use, not personnel management but SHRM to match the business strategy. Using the personnel management will disregard the fact that the employee should culturally match the job, should be equipped with appropriate language skills, match the required gender and the religion, to suit the area that he has to work, and it will only facilitate to achieve the HR strategies like recruiting cheaper people, having basic qualifications etc. This has a negative impact on the business as it cannot effectively serve their customers, so the business has to use SHRM in order to align the HR strategies with business strategies, to consecutively match the business that they are doing. Factors such as competition, globalization, economy, demographic factors, improving technology caused the human resource management to change from Personnel management to Strategic HRM Microsoft, IBM, Motorola, South West Airlines, Delta Air lines, Toyota are few examples for organizations who achieved business success through implementing SHRM in their organizations. By critically analyzing all the factors in this report, it can be concluded that it was exceptionally important for the businesses to change their way of managing human resources from traditional HRM to Strategic HRM, in order to face the external factors effectively and lead their business into the top of the ladder.

Antiguan Paints: Lack of Communication and Poor Organizational Structur
As this case analysis was thoroughly investigated we have discovered that the company Antiguan paints had some major problems, after careful consideration and collaboration it has been established that the core problems which hinders the success of Antiguan Paints are as a result of the lack of organization structure and Communication. The Satellite problems stated within this case study are management, leadership, role conflict and role ambiguity. Organization structure can be defined as the process that determines the authority relationships amongst employees within an organization. Communication can be considered as a process or flow, it conveys a message and it is the transference of understanding and meaning, it is also physical as well as psychological. Summary of the Facts Antiguan Paints was formed in 1980 by a group of local businessmen who came together to take over a foreign owned company that had gone into voluntary liquidation. The company continued to make a loss after two years and as a result of the loss they hired a consultant, Mr. Stanley Edwards with whom they depended on to make major decisions within the organization. During Mr. Edwardsââ¬â¢s stint at Antiguan Paints he was informed of various complaints against Mr. Hilary Frankly. It has been said that it was a case of no management rather than mismanagement seeing that Mr. Franklyn was not able to cope with people. The majority of employees came from the same neighborhood as Mr. Franklyn. Mr. Franklyn allowed the workers to lime and play cards during work hours, he allowed tardiness for example employees being late from which he did nothing. Mr. Franklyn took the responsibility and did all the work himself. Causes of the Problem Firstly,... ..., depress and exhibit dissatisfaction. Mr. Franklyn is constantly allowing his subordinates to exhibit behavior that they have learnt within their environment, this is as a result of majority of his subordinates living within the same neighborhood and he has allowed them to bring the same culture that they exhibit within their neighborhood into the organization. Hence his subordinates donââ¬â¢t have any respect for him and they will continue to do as they please once they know that at the end of the day Mr. Franklyn is going to do the work and also that he would not reprimand them for their behavior. The lack of a marketing department within the organization has also resulted in their problems; they took it upon themselves to unethically sell both their higher and lower level products at the same price however obtaining other supplies to label the lower quality paint.

Scarlet Letter Townspeople :: essays research papers
The Scarlet Letter, written by Nathaniel Hawthorne, contains many profound characters. The townspeople intrigue the reader because they gradually evolve throughout the book, as would any solitary character. In the beginning of the novel, they are generally rigid and judgmental towards Hester, because she has committed adultery. Throughout the novel, they slowly allow Hester and her daughter into their community, but still look at them with suspicion and doubt. Finally, in the end of The Scarlet Letter, the town forgives her of her sin, and she cautiously finds her place in society. Hawthorne uses the strict Puritan townspeople as a criterion by which all societies can be measured. The townspeople, as with any individual character, possess a certain depth that develops with knowledge. Readers generally characterize the Puritan Townspeople in The Scarlet Letter by their attitudes in the beginning of the novel. When Hester first walks into the scene, most of the townspeople are very harsh and strict in their religions. They believe that adultery is one of the worst sins possible. One unyielding woman says, “This woman has brought shame upon us all, and ought to die. Is there not law for it? Truly, there is, both in the Scripture and in the statutebook. Then let the magistrates, who have made it of no effect, thank themselves if their own wives and daughters go astray.'; Although a young woman and a righteous man try to intervene with the angry old women, their voices are never heard. Also, Hawthorne associates ugliness with wickedness; therefore, all of the stingy women are described as being very ugly. They regard her not as a fellow sinner but as a woman so evil that she must be ostracized from her “perfect'; community. They view the scarlet letter tha t she wears upon her breast as a symbol of her atrocious crime of adultery and nothing more. The women in the beginning of the novel are so quick to pass judgment on others, yet they fail to recognize the sin in themselves. Once they realize this obstacle, the townspeople will become more understanding of Hester’s situation. Throughout the novel, the harsh Puritan townspeople begin to realize the abilities of Hester despite her past. Hester works selflessly and devotes herself to the wellbeing of others. “Hester sought not to acquire anything beyond a subsistence of the plainest and most ascetic description, for herself, and a simple abundance for her child.

Role-Reversal in Macbeth
When Macbeth first receives the prophecy predicting he will be king and Banquo's heirs will be kings, he is satisfied with the idea of being king. Banquo's heirs do not concern him at this point. Once he assassinates Duncan and is crowned king, however, this isn't enough. Now he wants his heirs to be king. He asks himself, why should he have taken all this risk just to put Banquo's heirs on the throne? Unsatisfied with just ruling himself, he plots to kill not only Banquo, but Fleance. His ambition has grown and become even more menacing.Banquo's murder without consulting his wife because he wants to protect her from the corruption that he has involved himself with. His role is now completely changed and there is no turning back for him. Macbeth's evil deed causes him to suffer from fear and guilt, which leads to even more evil crimes. Then Macbeth becomes paranoid, suffering from hallucinations and sleeplessness. He becomes less human as he tries over and over to establish his manho od. His ruthlessness in killing Banquo and Macduff's family shows how perverted his idea of manliness really is.As Macbeth goes off on his own course during this time, Lady Macbeth's guilt is overwhelming and, cut off from him, she descends into madness. Her guilt emerges in Act III, Scene ii when she says she would rather be dead, and it grows from then on until her death. Lady Macbeth's character change is also evident in Act III, Scene ii when she backs out of Macbeth's mysterious murder plan and tells him, You must leave this. The relationship between the couple is being torn apart by this time. And Macbeth allows the witches to take the place of his wife by allowing them to boost his ego, thinking he cannot be harmed by any man.Macbeth is, of course, mistaken about the witches' prophecies, but this just that he now allows his evil nature to control his actions. At this point, Lady Macbeth is the resolute, strong woman, while Macbeth is portrayed as her indecisive, cowardly husband.He does have ambition, but at this point, his conscience is stronger than that ambition. Lady Macbeth explains this characteristic of her husband in Act I, Scene v, when she says, Yet do I fear thy nature; it is too full o' th' milk of human kindness to catch the nearest way. The next stage of change developing in the characters of Macbeth and Lady Macbeth is in Act II. This is the act in which Macbeth kills King Duncan. Macbeth's character change is apparent because it is obvious that he has given in to his ambition and has murdered the king.He is not entirely changed, though, because he is almost delirious after he has committed the crime. He exclaims, Will all great Neptune's ocean wash this blood clean from my hand? No; this my hand will rather the multitudinous seas incarnadine, making the green one red. He believes that instead of the ocean cleaning his hands, his hands would turn the ocean red. Macbeth's role has changed somewhat but not entirely, since he has committed the crime but his conscience is still apparent after the murder. Lady Macbeth's role similarly changes somewhat in Act II.The reader sees a crack in her strong character when she tells Macbeth in Scene ii of Act II that she would have murdered Duncan herself if he had not resembled her father as he slept. Her boldness is still evident, though, when she calms Macbeth after the murder and believes a little water clears us of this deed. Unlike the roles of Macbeth and Lady Macbeth, their relationship remains unchanged from Act I to II. Their relationship is still very close as seen through Duncan's murder ââ¬â a product of teamwork.At the end of Act III, both the roles and the relationship of Macbeth and Lady Macbeth have reached the final stage of their change. Cell phones aloud in school Essay
Most school administrators regard cell phones use as disruptive and distracting devices in class, as well as a form of cheating during tests; so schools made the policy that prohibit cell phones on school properties. But I believe that there are a few reasons why cell phones should be allowed in schools. Restriction of bringing cell phones to school may be good, but it also causes resentment among parents and officials. In the first place, nowadays increasing numbers of parents are purchasing cell phones for their children. They want them to bring along their cell phones at any time, in order to know their whereabouts and enable their children to make contact with them in case of emergencies. Of equal importance, students occasionally must inform their parents or drivers if they have last minute school schedule changes or something has to be done after school hours. Furthermore, thereââ¬â¢re only disadvantages to go against parents, and prohibiting cell phones can also lead to inconvenience for students. Most schools only take in the negative effects of allowing cell phones into consideration but never think of the problems it may cause if cell phones are prohibited in school. Likewise the numbers of students that use cell phones to cheat on tests; distract and escape classes are just a few. Therefore thereââ¬â¢s no reason for others to pay the price for those who make the mistakes. The teacher shall confiscate oneââ¬â¢s cell phone if he or she has done the following things. This will then make the students feel that theyââ¬â¢ve received fair treatment. Another reason cell phones should be allowed in school is because students are old enough to know what can be done and what cannot be done. In support of this, students arenââ¬â¢t happy about the fact that only teachers have the privilege of bringing cell phones to school. They feel that they are not being trusted and treated equally by the adults. Subsequently, more of them begin to violate school rule by bringing in cell phones illegally. I often heard them discussing about finding a perfect location to hide their cell phones when they overheard the principal is coming for checking up. Also students should be able to take responsibilities for their own things and actions; so allowing cell phones in school will be a good example. Now that we have discussed the problems of prohibiting cell phones in school, setting general guidelines will be the solution to these problems, using cell phones on appropriate time and location while allowing students to have the freedom to make calls. It does not only eliminate resentment; thus itââ¬â¢s a way to prove that whether students can be trusted or not. Should cell phones be allowed in school?

However, the molecules in the surface of the solution experience less intermolecular force because part of it is exposed to a different phase. Therefore, there is a ten dency for the ââ¬Å"bulkâ⬠solution to pull the molecules from the surface towards them. This concept is applied in a rain droplet, where because of the pull by the bulk part of the solution, it shapes into a form of a sphere ââ¬â a shape with the least surface area. The rise of the solution in the capillary tube is the result of cohesion and adhesion.Cohesion is the attraction of molecules within the same phase while adhesion refers to the attraction of molecules of different phases; say the n-butanol solution and the walls of the capillary tube. If the adhesion force is stronger than the cohesion force, the walls of the capillary tube will be wet, which in turn attracts molecules from the bulk of the solution upward until the pressure exerted from outside (environment) of the capillary tube is equal to the forces that lifts the solution upwards.This equilibrium point will be used to determine the height of the rise of the solution, which is a factor in determining the su rface tension of the solution. Different concentrations of n-butanol solution were prepared in volumetric flasks. Then the radius of the capillary tube was identified by performing the capillary rise method using deionized water. With the given surface tension of water at 30 degrees Celsius, the radius was calculated: r=2? pgh Surfactants are molecules that have a nonpolar tail and a polar end.It lowers the surface tension from two different phases because of its ability to ââ¬Å"pullâ⬠the molecules toward the molecules in the surface area. N-butanol is a surfactant therefore, it is hypothesized that the surface tension will decrease as the concentration of this surfactant in the solution increases. However, in the experiment, the results stated otherwise, that the more concentrated the n-butanol in the solution is, the higher the surface tension it manifests, as shown in figure 1.The equation used to compute for the surface tension is: ? = pghr2 where p is the density, g is the acceleration due to gravity, h is the height of the solution and r is the radius of the capillary. Sources of error can come from the deviating temperatures of the balance room and the laboratory. The capillary rise method should have been performed immediately right after identifying the density of the solution since a little change in temperature could greatly affect the behavior of the solution.Moreover, the long duration of time in performing the capillary rise method could possibly turn the solution back again to two layered phases, instead of a homogenous mixture therefore, what is measured is the height of the crude deionized wated rather than the solution. Also, another source of error could be the prolonged ââ¬Å"stagnantâ⬠state of the other solutions in the volumetric flask where the alcohols present in the solution could possibly be turned into vapor state inside the flasks.The behavior of the n-butanol is to converge to each other and replace the water molecul es at the surface. The concentration of this surfactant becomes bigger than the molecules in the bulk which gives the excess of concentration denoted by: ? = -sRT where s is the slope of the best-fit line by plotting the surface tension against ln C (concentration in mol m-3), R is the ideal gas constant, and the T is the temperature in Kelvin. The value of ? , is used to calculate the value of the cross-sectional molecule of n-butanol, as well as the molecular radius of the chemical.Conclusion: Although the result stated otherwise, the concept of surface tension and the relationship of the concentration of the surfactant were understood with further research of other related experiments. Despite this, the use of capillary rise method gave way to compute for the radius without directly measuring it, but instead by having a given surface tension and determining the other sufficient factors in the Laplace equation. Holden as the Typical Teenager of Today Essay
Holden Caulfield, portrayed in the J.D. Salinger novel Catcher in the Rye as an adolescent struggling to find his own identity, possesses many characteristics that easily link him to the typical teenager living today. The fact that the book was written many years ago clearly exemplifies the timeless nature of this work. Holdenââ¬â¢s actions are those that any teenager can clearly relate with. The desire for independence, the sexually related encounters, and the questioning of ones religion are issues that almost all teens have had or will have to deal with in their adolescent years. The novel and its main characterââ¬â¢s experiences can easily be related to and will forever link Holden with every member of society, because everyone in the world was or will be a teen sometime in their life. The first and most obvious characteristic found in most teens, including Holden, would be the desire for independence. Throughout the novel, Holden is not once found wishing to have his parents help in any way. He has practically lived his entire life in dorms at prestigious schools, and has learned quite well how to be on his own. This tendency of teenagers took place in even in ancient history, where the freshly developed teen opts to leave the cave and hunt for is own food. Every teenager tries, in his or her own way, to be independent. Instead of admitting to ones parents of a wrongful deed, the teen tries covering up the mistake or avoiding it in hopes that they wonââ¬â¢t get in any trouble. They feel that they have enough intelligence to think through a problem without going to their parents for assistance. Read more: Teenagers today essay When Holden hears the news that he has been expelled from Pency, he concludes that his parents would not know of this for a few days. Therefore, he would wait from Saturday all the way to Wednesday, let his parents ââ¬Å"get it and thoroughly digest itâ⬠, and then face the consequences, which will more than likely be less severe after his parents calmed down. He states on page fifty-one, ââ¬Å"I didnââ¬â¢t want to be around when they first got it. My mother gets very hysterical. Sheââ¬â¢s not too bad after she gets something thoroughly digested, though.â⬠In taking the independent route, Holden does not look for sympathy or help from either of his parents. He feels that he can deal with his situation by waiting until the next school year in order to apply himself a little better. Another characteristic of a teenager, usually of the male gender, would be the widespread subject of sex. As everyone knows, during and after puberty, males have a stronger desire to fantasize about and perform sexual acts. Holden is no different. In my mind, Iââ¬â¢m the biggest sex maniac you ever saw. Sometimes I can think of very crumby stuff I wouldnââ¬â¢t mind doing if the opportunity came up. (Pg. 62) Although Holden honestly states to the reader that he is a virgin, he still has encounters associated with sexual activity. First and foremost, Holden actually obtains a prostitute during a brief stay at a hotel room. Holden never has sexual intercourse with this woman, but it does show that he is a teenager looking for affection and pleasure. Also, he proclaimed that he had plenty of opportunities to ââ¬Å"give the timeâ⬠to other woman, but he never quite knew how to do it while on a date. Holden is much like the average teen in this regard. The media and other primary sources in teens lives have taken an interest in sex, and have made it seem like it is the greatest thing known to mankind. Most teenagers find it slightly embarrassing to admit to being chaste, mainly due to the fact that they think everyone is doing it; which is clearly false. Teenagers want to experience and experiment with sex, and even if they choose to not have sex until marriage, they will fantasize about it. This is yet another example of the similarities in which Holden and the typical teen share. Sex and religion almost go hand in hand today amongst the teenage population. Do teens wait for marriage like the Bible insists or should teens defy the rules outlined by the Bible and have pre-marital sex? Although the novel doesnââ¬â¢t quite refer to sex in a religious sense it is a good example of choices teens are forced to make. Teens, along with many other members of society, donââ¬â¢t agree with every guideline that the Bible sets out for them. They have to decide how large of a role religion is going to play in their lives. Holden says that he, in some ways, is ââ¬Å"an atheist.â⬠He sometimes prays to Jesus, and yet other times he feels like he just cannot pray because of his likes, dislikes, and indifferent views of the church. This can be related to many teenagers, for religion is not always an easy subject. Teens sometimes feel that not all information of a particular religion is completely true. Some teens toy with the fact that their faith, if they have one, is actually factual. Holden feels that the information on Jesus is probably true, but the Disciples and other characters from the Bible heââ¬â¢s a little suspicious of. Take the Disciples, for instance. They annoy the hell out of me, if you want to know the truth. They were all right after Jesus was dead and all, but while He was alive, they were about as much use to Him as a hole in the head. (Pg. 99) He has many questions, as does all of society on some contradicting issues concerning religion. As seen in these previous examples, Holden Caulfield truly resembles the typical teen. He has gone through the same situations, encountered many of the same problems, and he also has acted in similar ways as the average teen. Teenage adolescence is a period of transition between childhood and adulthood. In this period, we all experience development both physically and emotionally, including the epitome of all teens, Holden Caulfield.
